目前学校管理中,加上绩效工资的实施背景,教师成为学校制度管理的奴隶,教师的工作往往受到一定程度的束缚或限制。
一是教师无权参与学校管理。在注重权力和服从的学校“制度管理”环境下,无需教师参与进来,而呈现出许多问题,如程序化的学校管理制度给教师造成压力;教师机械化的工作表现;教师无视学校工作的.目标,职业倦怠现象严重等,数据显示,目前我国正常人群的心理障碍约占20%。心理健康测试结果表明,将近一半的教师心理健康存在问题,近三成的教师伴有轻微心理障碍,约一成的教师伴有中度的心理障碍,约有二成的教师心理疾病问题突出。与其他群体相比,教师群体患精神疾病的比例偏高。

为了提高教师参与管理的有效性,学校管理者需要考虑以下问题。
1.全局把握教师参与的合理性
从决策的问题来看,所有学校决策,凡是涉及到教职工切身利益的,一般要求教师参与进来。道理非常简单,与教师自身利益相关的管理决策,教师会非常重视;而如果老师们认为学校的决策与自身毫无关系或关系不大,即使是学校重大的事件,教师也会漠不关心,参与进来也没有实际意义。例如,一些学校的树先评优等,就会有无缘优秀的教师可能会因为某些人情等将评优树先的标准置于不顾。

因此,学校要为教师的有效参与管理提供一种动力机制。其一是要具备同理心,做好与教师的沟通。要善于站在教师的角度考虑管理问题,互相信任,杜绝话语霸权主义,反对一言堂作风,通过交流,消除教师和组织间的隔阂和冷漠,保证学校的管理质量和工作效率,让教师能够以良好的心态参与学校的各种决策与管理活动。
3.建立教师参与管理的信息共享机制
为了让教师的有效参与管理,必须建立各项信息的共享机制,为广大教职员工提供参与的渠道,提高参与管理的质量。
4.掌握好参与会议的数量和质量
教师参与管理的主要形式是召开各种会议。所以,提高教师的参与有效性,一定要先控制学校召开的各种会议的数量,提高会议的效率,避免教师在作无效的陪伴式劳动,避免加重参与教师的负担。即提高教师参与管理有效性必须在各种会议的时间、数量和质量上下功夫。
5.创新教师参与和管理的形式和途径

另外还可以设立意见征询簿、(QQ群问题反映、提案征集、智囊咨询等等途径,学校要依据实际情况,灵活采取参与方式,提高教师参与学校管理的效率。
